The Real Problem: The 5-Year Burnout

The industry has talked about the "Silver Tsunami" for over a decade. But Tony points out a more alarming statistic: for every one person who makes it to their fifth year in the industry, nine people are retiring.

The industry is excellent at hiring entry-level talent into call centers and early claims roles, but terrible at mapping out their long-term growth. If young professionals aren't given a clear roadmap (like CPCU support or mentorship programs) to get out of what Tony calls "soul-crushing" entry-level roles, they leave the industry entirely.

The Solution: The Boomerang Theory

Rather than penalizing turnover, the insurance industry needs to embrace it. Tony advocates for "The Boomerang Theory"—a strategy where companies actively support employees outgrowing their current roles, even if it means leaving for a competitor. By building strong alumni networks and treating departing employees well, companies create a pipeline of experienced "boomerangs" who will happily return when the right senior role opens up.

The AI Dilemma: "Purposeful Inefficiency"

As AI begins to automate simple claims and underwriting tasks, it promises to lower expense ratios and give workers "superpowers." But it also introduces a massive structural problem: Where will the next generation of managers come from?

If AI handles all the entry-level work, the training ground for human decision-makers disappears. Tony suggests the industry may need to adopt "Purposeful Inefficiency"...intentionally allowing junior employees to handle simple claims and underwriting alongside AI, purely so they can gain the experience necessary to handle million-dollar decisions later in their careers.
